I'm also looking for detailed info on how dir rep works.
Res. Kit and Technet have been a bust. Does anyone know of additional
sources. I'd like to talk to anyone working out similar Dir Rep
problems.

Hello Peter.
I have Dir replication running without any problem. The trick is to create a special
user for doing the replication, and giving this user the appropriate rights.
The procedure is as follows:
-1- User Manager
Create a separate user for doing replication.
Add user : replic (unfortunately you cannot name the username
replicator since the username should be different
from the service)
Make sure to give the user 'replic' the following settings:
Password <Empty>
X Password never expires
Groups : Backup Operators / Replicator
-2- Control Panel
Services - replication - startup : automatic
Logon as: \\domain_name\replic
-3- Server manager
Select computer - <double click or Enter>
replication - Export to ......
Import from .....
-4- File manager
Make sure the user 'replic' has 'Change' rights on %SystemRoot%\system32\repl
and its subdirs.
Somewhere in this process, the user 'replic' is automatically granted the 'User right':
'Log on as a service'. If I recall well it is when in control panel you specify the user-
name under 'Logon as:'.
Good Luck,
Greetings from Holland.
